초록

인적자원관리 방식이 창의성에 미치는 효과와 관련하여 기존 연구들은 조직수준에서의 인적자원관리 시스템과 조직 창의성에 초점을 두고 있다. 최근 전략적 인적자원관리 분야에서는 인적자원관리 제도에 대한 개별 종업원들의 인식의 차이에 따라 그들의 태도 및 행동도 달라질 수 있음에 주목하고 있다. 본 연구에서는 정부출연 연구기관에서 근무하는 연구원들을 대상으로 인적자원관리 제도 중에서 평가보상제도 및 교육훈련제도에 대한 개별 종업원들의 인식이 개인의 창의적 성과에 어떠한 영향을 미치는지를 분석하였다. 또한 이들 간의 관계에서 두 가지 동기유형(내적동기, 외적동기) 선호도의 조절효과를 검증하였다. 349명을 대상으로 분석한 결과, 교육훈련제도에 대한 긍정적인 인식은 창의적 성과와 긍정적 관계를 보였으며, 내적동기 선호도가 교육훈련제도에 대한 긍정적 인식과 창의적 성과 간의 긍정적 관계를 더욱 강화하는 것으로 나타났다. 마지막으로 이론적, 실무적 공헌점과 향후 연구방향에 대해서 기술하였다.
