수퍼비전의 업무는 사회복지 사업분야, 특히 사회복지 사업에 대한 훈련을 제대로 받지 못한 대다수의 현장 종사자들에게는 클라이언트에게 효과적인 서비스를 제공하기 위해서는 필수적인 업무다 (Dolgoff, 2005). 사회복지사업이 대인 관계 및 권한부여에 두는 가치를 고려하면, 수퍼비전은 자원제한으로 특징 지워진 환경 내에서 여러 전문분야 간의 협력을 촉진하는 사회복지 사업의 목표를 달성할 필연적인 수단이 된다.본 연구에서는 수퍼바이저와의 협동작업으로 개념화된 수퍼비전 관계의 특성과 수퍼바이지의 업무만족과 소진 간의 관계를 조사하였다. 그리고 비록 교육상 수퍼바이저와 수퍼바이지를 혼합 집단으로 하여 샘플을 구성했을 지라도, 사회복지 사업에 대한 중요한 함축적 의미, 특히 여러 전문분야에 걸친 프로그램에 응용된 것들이 만들어질 수 있을 것으로 기대된다. 또한 수퍼비전 관계가 상호 밀접해질수록, 일선에서 클라이언트 관리 업무를 수행하는 직원들 간에 높은 업무만족과 낮은 소진 수준을 유지하게 된다는 일반적인 주장을 지지하고 있음이 밝혀졌다. 따라서 본 연구는 수퍼바이저와 수퍼바이지 모두가 알고 있는 협동 작업을 수립하는 수단으로 대인 서비스에서의 수퍼비전 관계를 조사함으로써 문헌 연구에 기여할 것으로 기대된다. 그러나 한국 내의 사회복지 센터에서 현장 업무를 하는 많은 사람들이 여전히 정식 사회복지사 자격증을 소지하지 않고, 더구나 사회복지 수퍼바이저와 수퍼바이지 간의 정규적인 수퍼비전이 결핍된 채로 사회복지 업무를 수행하고 있는 것이 현실이다. 따라서 실제로 사회복지 업무를 하는 사회복지사 자격증 미소지자들과 사회복지사 수퍼바이저 간의 협동관계를 이들의 업무만족과 소진이라는 측면에서 분석할 필요가 있다. 즉 본 연구결과가 이들에게도 적용될 수 있도록 연구 기법을 개발할 후속 연구가 필요할 것이다.
The purpose of this study explored the effects of supervisory relationship, conceptualized as working alliance, on social workers' working satisfaction and burnout. The consented participants were 68 supervisors and 80 supervises working at Social Service Centers located in Seoul and Kyung-ki Province. Hierarchical linear model analyses of survey results from supervisors (n=68) and workers (n=80) revealed that the workers' sense of rapport within the supervisory relationship is related to working satisfaction. While it was expected that the supervisory relationship would also relate to levels of burnout, no association was found in the analyses. However, strong negative correlations were found between the supervises' feelings of rapport within the supervisory relationship and both emotional exhaustion and depersonalization. The implication of future research and of social work practice and policy were added.
